Not normal. You either have some extreme gear wear, a bad bearing, or thrust washer problem. This assumes you're running the proper fluid.
Redline MT90 works good, some people with very high power or a worn out box use Redline Shockproof, but the box will need to warm up to shift well.
I run a 50/50 mix of Mobil 1 75W-90 and Amsoil Severe Gear 190wt in my W58 (yeah not an R154 but I run 400+hp through it, it's weaker, and I still don't see any metal flake like you have).
Some ultra fine bronze/brass metallic stuff in the fluid is normal, that's from syncronizer wear.
